Hi ThreeToe. There are two places I know about to improve these things. First is on your office screen. There is a gear next to target service quality. Selecting a value here will improve employee training. I usually start with a low number like 10-15 and slowly increase it. The reason for this is because it takes some time for your actual service quality to improve after you set the target. Im sure there are other opinions on the subject though.
The second place is on the route creation screen. If you edit your route there will be a service level option at the bottom which shows as 5 starts. Think of this as the quality of the service for the specific route. This would be things like in flight entertainment or quality of the food/drink served. At the very top of the route creation screen there is a star icon next to the "to" and "from" airports. If you click them it will show you the expectation of your passengers for the route you are creating.
